Many small businesses buy HR software they don't need, or delay buying it until they desperately need it. The right time to invest in HR systems is usually earlier than most business owners think — and the right choice is usually simpler than the vendors suggest.

At what point do you need HR software?

As a rough guide:

  • 1–5 employees: A shared folder with contracts and a spreadsheet for holiday tracking is probably fine
  • 5–15 employees: You'll start to feel the pain of manual processes. A basic HR system starts to make sense.
  • 15+ employees: Manual HR management becomes genuinely risky — things fall through the cracks, compliance suffers, and managers waste significant time on admin

What good HR software actually does

At its core, HR software should:

  • Store all employee records securely in one place
  • Track holidays, absences, and entitlements (and let employees request them without emailing you)
  • Manage document storage and e-signatures for contracts
  • Run onboarding checklists for new starters
  • Provide basic reporting (headcount, absence rates, turnover)

More advanced platforms add performance management, payroll integration, learning management, and recruitment tracking — but you don't necessarily need all of that on day one.

What to look for

  • Ease of use: If your managers don't use it, it's worthless. Test it with the least tech-savvy person in your team
  • UK-specific: Many HR platforms are built for the US market and don't handle UK leave entitlements, bank holidays, or statutory requirements correctly
  • GDPR compliance: Your HR system stores sensitive personal data — make sure it's genuinely GDPR compliant, not just claiming to be
  • Support: When something goes wrong, can you reach a real person?
  • Scalability: You don't want to migrate systems in two years' time. Pick something that can grow with you
